Biography

Carolina Caro is a leadership and culture keynote speaker, CEO of Conscious Leadership Partners, and creator of The Unlearning Advantage™. She helps organizations evolve leadership, align teams, and transform culture by unlearning the identity-based patterns that quietly limit performance.

Before founding her firm, Carolina built her career inside complex, high-stakes environments, holding leadership roles at Pfizer and Merck, where she worked at the intersection of science and strategy. It was there, inside matrixed systems, intense performance cultures, and constant change, that she experienced firsthand the gap between knowing what to do and actually doing it under pressure. That lived experience now grounds her work with leaders navigating exponential change.

With more than 15 years of experience as a professional speaker, executive coach and facilitator, Carolina has guided thousands of leaders and teams to shed outdated habits, surface blind spots, and lead with greater clarity, courage, and consciousness. Her clients include leaders at the FBI, NASA, Warner, and public agencies, nonprofits, and organizations made up of plenty of humans just trying to survive their next Zoom call with grace.

Carolina is one of fewer than fifteen percent of speakers worldwide to earn the Certified Speaking Professional (CSP) designation, a Professional Certified Coach (PCC) through the International Coaching Federation (ICF) and a Certified Diversity Executive, bringing depth and rigor to conversations about how shifting identity becomes the gateway to sustainable transformation at the individual, team, and organizational level.

Her multicultural background and global mobility allow her to connect with audiences across borders. As a triple citizen of Canada, the United States, and the European Union, she brings a truly global perspective and the rare ability to show up at international events without getting stuck in visa limbo. Her only real challenge is deciding which passport line moves faster.

Known for blending evidence-based insight with humor and heart, Carolina helps leaders reconnect with who they are beyond their titles and invites them to lead from coherence rather than conditioning. Her own unlearning journey fuels her mission: to help individuals transform from the inside out, and to help organizations scale that transformation into lasting cultural change.

Origin Story

Carolina’s work is grounded in lived leadership experience and her training as a scientist focused on systems, root causes, and integration rather than isolated variables.

Before founding Conscious Leadership Partners, she built her career at Pfizer and Merck, holding leadership roles in high-performance, highly matrixed environments. There, she began noticing a consistent pattern: well-designed strategies and leadership tools didn’t reliably translate into behavior under pressure.

When Pfizer introduced a corporate value centered on work–life balance, Carolina, known for working long hours and weekends, was encouraged to model the change. She was encouraged to get a hobby for more balance and chose acting, initially viewing it as an additive, career-enhancing skill for executive presence and sales presentations.

Within acting, mindfulness was introduced as a discipline of presence. That experience revealed a contradiction she couldn’t ignore: she knew what would support effectiveness and wellbeing, yet her behavior didn’t consistently change. The gap wasn’t skill, it was identity.

That insight became the foundation of her work.

Today, Carolina delivers keynote addresses on unlearning, and she and her team design and deliver leadership academies that address identity before adding competencies, ensuring those competencies are integrated rather than taught in silos. Through her signature framework, The Unlearning Advantage™, she helps organizations move beyond skill accumulation to achieve sustainable transformation at the individual, team, and organizational level.

THE NEXT LEVEL LEADER Unlearning What Got You Here

For years, organizations have tried to close leadership gaps through an outdated paradigm of addition; more skills, more tools, more solutions. But you can’t build stronger leadership by stacking new skills on top of old identity patterns.

Under pressure, leaders don’t rise to what they’ve learned; they revert to the identity that shaped them: the Achiever, the Fixer, the Expert, the Pleaser, the Controller; mistaking composure for coherence.

Real transformation doesn’t come from doing more, but from leading from a different state of being.

Most leadership programs focus on what leaders think and do while ignoring the system through which every decision, emotion, and action flows, the nervous system itself.

This keynote reframes leadership as Self-Coherence; a deep form of alignment between mind, emotion, language, and physiology that drives calm, clarity, and trust under pressure.

Because coherence is contagious; from the self who leads to the team that aligns, to the culture they co-create.

Learning Objectives

Participants will learn to:

  • See the pattern: Recognize how identity conditioning fragments attention and presence

  • Break the loop: Apply the POCA® Model for Unlearning to create space between reaction and response and choose from awareness instead of conditioning

  • Lead from coherence: Shift from doing leadership to embodying it; where clarity, trust, and authentic influence naturally emerge.

Ideal Audience: Individual contributors stepping into leadership roles, emerging leaders, high-potential professionals, and anyone ready to lead from greater self-awareness and intentionality.

Beyond Collaboration: The Cohesion Code for Future-Ready Teams

Even the most capable teams struggle; not from lack of skill, but from relational conditioning: unseen dynamics that quietly erode trust, fracture connection, and disrupt cohesion.

Over time, reactive micro-patterns take root: self-protection, approval-seeking, control, avoidance, gossip, blame - creating friction that clouds communication, stalls decisions, and drains energy.

That’s the real tension: collaboration can be designed, but cohesion must be felt. Alignment built on process alone can’t hold under pressure. Most team development adds tools and structures without addressing the deeper system teams operate through;  their collective nervous system and shared emotional rhythm.

This keynote reframes teamwork as Relational Coherence: when a team’s minds, emotions, and nervous systems synchronize to move as one. Through The Unlearning Advantage™, participants learn to recognize their collective defaults, repair micro-breaks in trust, and restore clarity and flow under pressure.

When relational coherence emerges, communication becomes transparent, collaboration fluid, and decisions accelerate without force. Change the “we-being,” and everything aligns.

Learning Objectives

Participants will learn to:

  • Surface relational patterns: Identify unspoken roles and dynamics that limit trust and collaboration

  • Repair dissonance: Apply the POCA® Model for Unlearning to notice team patterns in real time and reset alignment under pressure

  • Embody relational coherence: Replace reactivity with shared rhythm, cultivating clarity, trust, and collective flow

Ideal Audience:
People leaders, functional heads, project leads, and cross-functional teams who are navigating complexity and ready to strengthen collaboration, clarity, and alignment by unlearning the habits that get in the way.

Culture in Action: Connecting People, Purpose & Performance

Organizations rarely lose momentum for lack of strategy or talent.

They stall and eventually erode under collective conditioning: the legacy patterns and institutional identities that silently shape decisions, systems, and relationships.

Under pressure, those patterns surface: the company that scaled fast but lost agility; the legacy brand that talks transformation yet protects turf; the mission-driven organization that burns out its people. The result is misalignment, cultures that sound inspiring on paper but move out of sync in practice.

You can define values, but you can’t force culture to shift. Good intentions don’t rewire systemic patterns. Most development efforts add new processes without addressing the deeper system; the organizational nervous system driving behavior.

This keynote reframes culture as Collective Coherence: the alignment of story, structure, and system into an integrated, adaptive whole. Through The Unlearning Advantage™, participants learn to unearth legacy constraints, unlearn operating patterns and reorganize how the system responds under pressure.

When collective coherence emerges, communication aligns, collaboration integrates and execution flows. That’s culture in action.

Learning Objectives

Participants will learn to:

• Diagnose collective conditioning: Identify the narratives and identity patterns that unconsciously shape decisions, systems, and practices.

• Dissolve legacy interference: Apply the POCA® Model for unlearning to release outdated organizational patterns and realign around shared purpose.

• Anchor organizational coherence: Embed alignment into structures, systems, and practices that translate strategy into culture in action.

Ideal Audience:
C-suite leaders, Senior executives, culture and people officers, transformation teams, and executive groups focused on building a culture that is reflected in everyday decisions, interactions, and outcomes.
